Soft skills : intérêt ou utopie ?
Une nouvelle expression est récemment apparue chez les recruteurs et chefs d’entreprise : les soft skills. Littéralement, cela signifie « compétences douces », mais le terme le plus approprié est « compétences comportementales ». Jusqu’à présent, les employeurs ont plus souvent misé sur les diplômes et l’expérience professionnelle d’un candidat, plutôt que de s’intéresser à ses qualités humaines. Les soft skills seraient vraisemblablement en train d’inverser les tendances.
Faut-il totalement bouleverser notre logiciel de pensée et privilégier les soft skills ? Le risque n’est-il pas, dans ce cas, de perdre en compétence ? Voyons de plus près si les soft skills relèvent plutôt de l’intérêt ou de l’utopie.
Que sont les soft skills ?
Les softs skills sont les qualités humaines dont traitent les sciences humaines et sociales. Si elles sont innées chez certains, elles doivent être enseignées – ou souvent révélées – chez les autres.
Pour expliquer l’importance capitale des soft skills, vous pouvez comparer une entreprise à un organisme vivant : les compétences techniques – les hard skills – en sont le cerveau, et les softs skills en sont le cœur. Ces deux entités sont indissociables, l’une ne peut vivre sans l’autre.
Les principales soft skills recherchées au sein d’une entreprise sont les mêmes que celles appréciées dans toute organisation sociale ou familiale.
Communication et écoute
Le concept de l’entreprise repose sur la complémentarité de ses éléments. Il s’agit d’additionner les compétences pour créer un ensemble cohérent et performant. Sans communication, le système se grippe. L’écoute, elle, doit s’opérer en interne entre les membres de l’équipe, mais aussi en externe, tournée vers le client.
Empathie et esprit d’équipe
L’empathie mène à une atmosphère de travail productive où les individus se sentent respectés et valorisés. Encourager l’empathie entre collègues augmente la loyauté et l’entraide, et évite bien des conflits contreproductifs.
Esprit critique
Le développement de l’esprit critique permet à votre organisation d’économiser du temps et de l’énergie, en s’assurant que les projets sont viables et que leur but est profitable à l’entreprise. Les employés ne doivent pas se borner à exécuter les ordres, mais bien à s’interposer s’ils estiment que l’entreprise se fourvoie.
Résolution de problèmes et sens de l'initiative
Le mot « problème » représente à lui seul un problème ! Sa résolution ne relève pas seulement d’une compétence technique. Il faut utiliser l’ensemble de ses compétences comportementales pour identifier le problème, l’analyser et réfléchir à une solution qui passe aussi par des compétences transversales.
Compétences de management
Laurence J. Peter et Raymond Hull ont depuis longtemps démontré dans leur ouvrage Le Principe de Peter que, dans une hiérarchie, tout employé a tendance à s’élever à son niveau d’incompétence. En effet, un employé compétent à un poste est promu à un niveau hiérarchique supérieur, alors qu’un employé incompétent à un poste n’est pas promu à un niveau supérieur, ni rétrogradé à son ancien poste. Donc chaque employé est condamné à être promu jusqu’à ce qu’il atteigne son niveau d’incompétence.
Ce n’est pourtant pas une fatalité, manager s’apprend. Un coach efficace ne suggère pas de solutions ou ne montre pas comment, il montre pourquoi et renforce les capacités de développement personnel. Un manager doit cumuler les qualités humaines et faire preuve d’intelligence émotionnelle : écoute, communication et empathie, entre autres.
Créativité
La créativité ouvre sur l’innovation. L’entreprise prend une avance considérable sur ses concurrents, pour peu qu’elle incite ses employés à se démarquer des schémas de pensée dominants et qu’elle les pousse à créer. Toute entreprise qui se repose sur ses acquis disparaît progressivement.
La flexibilité et la capacité de négociation
Les rapports humains ont besoin de souplesse pour être harmonieux ; rigueur dans le travail ne signifie pas rigidité psychologique. Quant à l’art de la négociation, il représente un sérieux atout pour faire accepter un point de vue différent. Il faut pour cela exercer son agilité intellectuelle.
Cette liste de soft skills n’est bien sûr pas exhaustive, mais elle donne un aperçu des compétences transversales à développer au sein d’une entreprise pour lui donner les meilleures chances de réussir.
Les soft skills représentent-elles réellement un atout pour l'entreprise ?
Il est indéniable que les soft skills sont un atout essentiel pour une entreprise. On le constate dans de nombreuses petites entreprises qui se sont constituées naturellement sur ces bases, même si elles n’en ont pas conscience. Le personnel fonctionne sur un mode assez familial : on peut tout se dire et on se soutient mutuellement. Le chef d’entreprise a créé son équipe au fil des années, il accorde sa confiance à son personnel, agit en tant que chef, mais écoute les forces vives de son équipe qui lui font partager leur vision de l’entreprise, depuis leur position.
Le schéma n’est pas toujours simple à reproduire avec les plus grosses entreprises qui deviennent vite impersonnelles et étouffent l’individualité des employés. C’est la raison pour laquelle la formation aux soft skills se développe avec succès.
Peut-on vraiment enseigner les soft skills ?
La formation aux soft skills est à l’opposé de l’apprentissage des hard skills. Les compétences techniques sont basées sur des enseignements cartésiens et concrets, alors que les soft skills reposent sur les qualités humaines et l’intelligence émotionnelle.
Se former aux soft skills est efficace si tous les membres du personnel sont concernés et que le chef d’entreprise – et les managers de chaque département pour les plus grosses sociétés – veillent à ce que ces enseignements soient appliqués.
Une révélation plutôt qu'un apprentissage
Nous possédons tous des qualités humaines, mais nous ne les laissons pas forcément apparaître. L’expérience personnelle de chacun – son enfance, son éducation, ses expériences de vie… – ont façonné sa personnalité. Les compétences comportementales ont pu être étouffées lors de ce parcours, et même n’ont parfois jamais été exprimées. Il faut également un climat de confiance pour oser affirmer ses compétences comportementales.
La formation aux soft skills doit toucher l’intelligence émotionnelle pour trouver toutes ces qualités qui existent et qui parfois ne demandent qu’à être dévoilées. Il faut pour cela créer un climat de confiance entre le formateur et les participants, tout autant qu’entre les participants eux-mêmes.
Il s’agit parfois seulement de formuler des évidences. Certaines personnes possèdent des compétences transversales, mais l’ignorent. Poser des mots dessus leur permet de réaliser l’intérêt qu’elles ont à valoriser ce capital jusque-là négligé.
La mise en pratique
Pour qu’elle porte ses fruits, une formation en soft skills doit être appliquée au quotidien. Il est inutile de s’y lancer si par la suite les employés sont bridés par un management rigide.
Les responsables doivent être intimement convaincus que miser sur les compétences comportementales représente une formidable opportunité pour l’entreprise. La valorisation d’une personne peut la transfigurer et lui donner sa vraie dimension, qu’elle mettra au profit de l’entreprise sans réserve, pour peu qu’on lui laisse le champ libre.
Le bon équilibre soft skills / hard skills
Les CV répertoriant les diplômes et les expériences professionnelles ne vont pas disparaître. Cependant, le dernier paragraphe « divers » contenant les petits plus – expériences humaines, bénévolat, créations personnelles… – gagne sans cesse en importance.
La tendance à s’intéresser aux soft skills (et aux formations qui s’y rapportent) se développe. On peut imaginer que les méthodes d’embauche vont davantage considérer un candidat dans sa globalité, prenant en compte à la fois ses hard skills et ses soft skills. À l’avenir, un recruteur préférera sans doute miser sur un candidat manquant peut-être un peu de savoir-faire, mais aux capacités relationnelles largement développées, plutôt que sur un candidat extrêmement pointu techniquement, mais assez fermé d’esprit.
Les entrepreneurs qui sont conscients de la valeur des soft skills devraient continuer à modifier leur mode de recrutement dans ce sens et multiplier les formations au sein de leur entreprise pour les développer.
